How to improve Viewers "Loyalty" to your channel ?

I see channels with 3 times less subs have around 40k views on every single new video, when I can get 200k one week and 20k the week after.
is it thumbnail uniformity ? is it just " cool guy persona " ...?
what makes people loyal to a channel and click on your video whatever the subject ?
